TINJAUAN FILOSOFIS DAN SISTEMATIS KEPEMIMPINAN AFILIASI DALAM MEMBENTUK PERILAKU INOVATIF PENDIDIK DI INDONESIA

Abstract

Di tengah disrupsi Revolusi Industri 4.0 dan Society 5.0, pendidikan Indonesia dituntut berinovasi melalui Kurikulum Merdeka yang menekankan peran guru sebagai Guru Penggerak dengan Perilaku Kerja Inovatif (IWB). Namun, realitas budaya hierarkis, paternalistik (bapakisme), dan norma ewuh pakewuh sering menjadi hambatan. Penelitian ini menggunakan desain Systematic Literature Review (SLR) dengan protokol PRISMA terhadap 10 artikel kunci (5 nasional, 5 internasional) dan literatur pendukung. Hasil menunjukkan bahwa Kepemimpinan Afiliasi tidak sekadar bermakna ramah, melainkan berfungsi sebagai mekanisme psychological safety yang meningkatkan IWB melalui mediasi job engagement dan psychological capital. Literatur internasional menekankan risiko “harmoni semu” bila gaya ini tidak dipadukan dengan visi strategis. Analisis berbasis Social Exchange Theory dan Self-Determination Theory menyimpulkan bahwa Kepemimpinan Afiliasi memenuhi kebutuhan dasar relatedness guru, namun perlu dikombinasikan dengan kepemimpinan transformasional. Disarankan agar pelatihan kepala sekolah mengintegrasikan kecerdasan emosional sebagai fondasi inovasi pendidikan.
